HR & Payroll Data Migration

I am an independent HR and payroll data migration consultant specializing in the migration of data from legacy payroll systems to modern Human Capital Management (HCM) platforms.

My work focuses on client-side migration governance, helping organizations establish controlled, verifiable, and auditable migration processes throughout HR and payroll transformation programs.

Why HR Data Migrations Get Out of Control

Unclear Accountability

Limited Visibility

Weak Migration Governance

Inconsistent Validation

Insufficient Business Involvement

Common Consequences

Misunderstood Migration Requirements

Difficulty Working with Mapping Specifications

Data Transformation Issues

Data Privacy & Security Risks

Delays During Testing

Reduced Confidence at Go-Live

My Perspective on Data Migration

I view data migration as a two-sided process that connects the legacy and target environments to achieve a controlled and reliable transfer of data.

Successful migration depends not only on the target system but also on the readiness of the source environment and the quality of the data it provides.

For most of my career, I worked on the target-system side of HR and payroll transformation projects. That experience gave me a deep understanding of the challenges faced by implementation teams as they prepare for incoming data.

Later, I made a deliberate decision to move to the client side of data migration. I believe that successful migrations are built where the data originates. Data quality, ownership, and readiness cannot be delegated—they remain the responsibility of the organization that creates and maintains the data.

I do not see HR data migration as a purely technical activity. That perspective is too narrow and is primarily relevant to specialists responsible for building the data pipeline.

I also view data migration through the lens of planning, governance, and risk management. Together, these disciplines create the framework required to deliver a controlled and successful HR transformation.

Common Causes of Failure

Migration cycles fall behind the HCM implementation schedule due to inadequate migration planning.

  • Activities on the migration critical path are not completed on time or to the required quality because responsibilities, experience, and resource allocation are not aligned.
  • Data quality deteriorates due to ineffective management of the mapping specification and the mapping process.
  • The employee population selected for migration is incorrect because the migration scope has not been clearly defined.
  • Migration data files contain inconsistent or incomplete data because the client migration team underestimates the preparation effort, often relying on standard office tools such as Microsoft Excel.
  • Visibility into data ownership, responsibilities, and key decisions is lost during the migration process.
  • Control over migration data files is lost due to the absence of a structured methodology and appropriate file management practices.
  • Validation of imported data becomes difficult because the organization lacks a structured validation methodology or has selected inappropriate validation tools.
  • Resolving issues identified during data imports becomes unnecessarily complex because no consistent methodology or decision criteria exist for selecting the appropriate remediation approach.

How I Contribute

I help organizations gain control over HR data migrations within HCM and payroll transformation programs. My focus is on supporting client teams responsible for migrating HR and payroll data into ERP platforms, particularly SAP.

I work with organizations to plan and govern the migration process, helping them select an appropriate migration strategy while establishing the structures needed to manage the migration effectively.

My objective is to help organizations reduce delivery risk, maintain control throughout the migration lifecycle, and deliver outcomes that are transparent, reliable, and fully auditable.
